Anduril's recruiting posters tell you not to apply. "Don't work at Anduril. It's hard work, on hard problems, on hard mode. If that isn't for you, then Anduril isn't the place for you." The message is a filter disguised as a deterrent. The company only wants people who read that line and lean in.

This guide maps the hiring engine behind that filter: who Anduril hires and the teams they join, what the compensation data shows, how each interview stage works and what recruiters screen for, where the permanent facilities are and what happens in them, and which personal attributes current employees say predict success.

That filter sits atop a hiring engine moving at startup velocity inside a defense-industrial frame. As of June 2026, Anduril listed 2,090 open roles, 736 posted in the prior 29 days, across engineering, operations, product, and go-to-market functions. Engineering alone accounts for 1,249 openings, roughly 60 percent. The seniority split skews experienced: 791 mid-level and 696 senior roles, with another 144 staff-level slots. Junior openings number 91; director-level, 61.

The concentration is geographic as well as functional. Costa Mesa headquarters holds 1,107 openings. Washington, D.C. (103) and Asheville, North Carolina (101) round out the top three. The company employs more than 100 recruiters full time, a headcount most defense contractors treat as overhead but Anduril treats as a first-class function.

The roles map to the stack Anduril builds: Lattice OS, the AI-powered operating system that fuses thousands of sensor feeds into a real-time 3D command layer; autonomous air and surface vehicles; sensor towers; and the networking fabric stitching them together. Software engineering, AI/ML, robotics, aerospace, cybersecurity, and product management dominate the req list. Postings range from Technical Operations Engineer – Air Defense to Director of Software Engineering, Developer Platform and Infrastructure.

Closest to the customer sits the Mission Software Engineer. The role demands fluency in physics, mathematics, and motion planning to drive modeling and simulation; multi-agent autonomous system development and real-world deployment; behavior-tree architecture; flight-software safety-critical code; distributed comms and message standards; and working knowledge of military systems and operational tactics. These engineers ship code warfighters use in operational settings, not lab demos.

Anduril's talent pipeline reveals where it shops. The largest feeder companies in talent-flow data are Amazon (12 hires), Mondo Robot (9), the U.S. Navy (7), Google (5), and Apple (4). The mix signals a deliberate blend: Silicon Valley product velocity plus operators who have lived the procurement and deployment cycle. Alumni flow the other way toward growth-stage startups: Stealth Startup (3), Vultron (2), Microsoft, Ramp, and a space venture called very very spaceship each absorbed one former Anduril employee in the tracked cohort.

Internships operate as a parallel funnel. The program places students on live, production-critical projects across software engineering, AI, hardware development, product management, and business strategy. Top performers receive same-day offers. The company describes the internship as an "unspoken signal in the startup world," a stamp that the holder can operate in a high-stakes, fast-moving environment.

What gets a candidate through the door? The public messaging is consistent: passion over pedigree. "Anduril values passion over pedigree," the careers page states, "so don't be discouraged if you don't have a traditional background or experience." They want makers: hackathon veterans, robotics competitors, open-source contributors, people who have built drones or ML models in their spare time. The "Whatever It Takes" mindset appears in job descriptions alongside requirements for computer vision, embedded systems, and autonomous-tech fluency. Mission alignment is non-negotiable. Interviewers ask pointed questions about ethics and national security; the company describes the mission as existential, not optional.

The teams a new hire joins are interdisciplinary by design. Software, hardware, and operations sit on the same floor. Collaboration is the mechanism that lets the company move at startup speed without waiting for government R&D cycles. Junior hires are expected to own entire projects from day one, an environment the company explicitly compares to SpaceX, not Lockheed Martin. "If you see something broken, fix it — don't wait for permission" is the operating rule.

The "Don't Work At Anduril" campaign is not irony. It is the most honest job description the company publishes. The people who ignore it are the ones who get hired.

Pay, Equity, and the Risk Stack

Anduril's compensation philosophy is explicit: ownership over guaranteed retirement contributions. The company is pre-IPO, founded in 2017 and now employing roughly 6,000 people, and it structures pay around equity grants that vest over time rather than a traditional 401(k) match. Base salaries sit at the high end of defense tech. Board data, drawn from 1,937 salaried roles, shows a typical band of $97,000–$253,000 with a median of $194,000. Senior leadership and specialized production roles push well above that range:

Equity is included in almost every offer. Restricted stock units (RSUs) are the standard grant for most hires; stock options tend to appear for more tenured employees or at higher levels. The Employee Stock Purchase Plan (ESPP) lets participants buy shares at a discount through payroll deductions, but because Anduril is private, those shares cannot be sold immediately. "At a pre-IPO company this works differently than at a public company where you buy at a discount and can sell immediately," the Freyr analysis noted. There is no public market, no guaranteed liquidity event, and no way to put the equity in a 401(k) or use it for a mortgage payment.

The 401(k) plan offers both pretax and Roth contribution options, but Anduril does not match contributions. Public companies often use a match to compete for talent; Anduril substitutes equity upside. That trade-off concentrates risk. Freyr warned that "most Anduril employees are in a position where their salary, their benefits, their career trajectory, and a significant portion of their net worth on paper are all tied to the same company. That is a lot of eggs in one basket, even if it is a compelling basket."

Pre-IPO defense companies carry specific risks: program losses, shifts in government spending, IPO timeline slips, and exit valuations that fall short of internal marks. The equity is upside; the rest of your financial life should be solid regardless of what happens to it. Freyr's guidance was direct: do not skip the 401(k) because there's no match, do not treat RSUs as a retirement substitute, max the HSA and let it compound, and build a plan that works whether the equity outcome is great, okay, or disappointing.

Once Anduril goes public, the compensation structure will likely evolve. For now, candidates should evaluate an offer as a high base salary plus a concentrated, illiquid equity position in a fast-growing defense contractor and decide whether that risk profile fits their personal finances.

The Hiring Process: Stages, Screening, and What Gets You Through

The compensation package only matters if you clear the interview loop. Anduril runs a hybrid pipeline that typically wraps in three to four weeks, faster than most defense primes and, by candidate accounts, less ritualized than the FAANG gauntlet. Most candidates clear the full loop in three to six weeks; roles requiring a security clearance can stretch post-offer timelines to a year, though the company sponsors clearance and sometimes grants interim eligibility so work can start while the investigation runs.

Stage 1: Recruiter Connect & Resume Screen

The process opens with a 30-to-60-minute call from a recruiter. This isn't a courtesy chat — it's a structured screen for role fit and mission signal. Expect "Why Anduril?" and "What projects have you worked on that are most relevant to this role?" Recruiters listen for concrete examples that map to autonomy, sensor fusion, or distributed systems, not generic enthusiasm. They also probe comfort with the defense sector directly: "How comfortable would you be working in the defense industry?" Candidates who frame their answer around personal conviction, not just "the job sounds cool," advance more consistently.

Stage 2: Technical Phone Screen

Next comes a 40-to-60-minute video or phone session, roughly half coding and half short-answer questions. The coding portion mirrors standard algorithmic drills; the short-answer segment often pivots to Anduril-adjacent domains (drones, sensor systems, real-time constraints) to see how you reason about hardware-software boundaries. Final step: reference checks to verify employment history and background fit. For cleared roles, the full security investigation kicks off post-offer. The company's guidance: "Anduril can sponsor your clearance if the role demands it. In some cases, candidates may be granted interim clearance to begin work while the full process is underway."

What Recruiters Actually Screen For

Three signals dominate the filter:

  1. Mission alignment: not patriotism as performance, but a coherent reason for choosing this sector over commercial tech.
  2. Hardware-software fluency: even pure software hires must reason about sensors, actuators, and latency budgets.
  3. Clearance eligibility: U.S. citizenship is required for most roles; dual citizenship or recent foreign contacts can complicate or delay clearance.

Common Disqualifiers

  • AI use during any interview stage (explicitly banned, actively monitored).
  • Preference for fully remote work: the company "doesn't tend to hire for remote roles" and expects on-site presence at Costa Mesa, Seattle, Boston, or the new Rocket Motor Systems facility in McHenry, Mississippi.

Where the Work Happens: Labs, Test Cells, and Integration Floors

The interview loop tests whether you can build. The facility map determines what you build on. Bellevue, Washington: Software and Autonomy Hub

A Senior Director, Software Engineering role at $292k–$386k anchors the Bellevue office. This site focuses on Lattice core services, autonomy stacks for Fury and Thunder, and the mesh-networking backbone that links Anduril systems to the Space Surveillance Network. The work is almost entirely software-in-the-loop and hardware-in-the-loop simulation; physical test assets fly at partner ranges rather than on-site. Engineers here ship code that deploys to edge compute modules in Mississippi, Georgia, and Ohio within the same sprint.

Rhode Island and Distributed Test Infrastructure

Secretary of Defense Pete Hegseth visited a Rhode Island factory in early 2026 for a "pep talk," confirming another production node in the network. The company also maintains a strategic partnership with Hadrian, announced in 2023, to access automated, software-first machining for higher-mix, lower-volume components that don't justify dedicated tooling at Arsenal-1 or McHenry. Test cells are deliberately distributed: desert ranges for kinetic and endurance flights, farm fields for low-altitude autonomy, and indoor chambers for electromagnetic and environmental qualification. Candidates should ask hiring managers which site owns the end-to-end loop for their program. A role that spans design in Costa Mesa, build in Ohio, and test in Texas carries a different lifestyle and learning curve than one contained within a single campus. The median band of $97k–$253k masks wide variation tied to site cost of living and program maturity.

Who Thrives at Anduril: Traits and Mindsets the Company Selects For

Employee reviews on Blind and Glassdoor paint a consistent, if polarized, picture of who lasts at Anduril. As of mid-2026, the company holds a 4.3 out of 5 overall rating on Blind across 191 verified reviews, with career growth scoring 4.2 — the highest-rated dimension. Work-life balance sits at 3.3, the lowest. That gap is not an accident. It is the filter.

That sentiment recurs across dozens of entries. The people who thrive treat the mission — autonomous systems for national defense — as the organizing principle of their workweek. They do not optimize for perks. They do not expect stable roadmaps. One reviewer described the engineering culture as "real and strong," adding that "everyone knows what they are doing and the culture is if someone doesn't know, they learn — intern to exec. Very humble, focused, and sharp people throughout the company." Another put it more bluntly: "If you like working and pour yourself into building things naturally, you won't even notice the hours you worked."

The traits that correlate with survival and promotion cluster around five dimensions.

Mission alignment over product attachment. ** Anduril's product lines — Lattice, Sentry, Ghost, Altius, Fury, Roadrunner — shift, merge, or get deprecated as contracts are won or lost. Employees who anchor to a specific platform leave frustrated. The ones who stay anchor to the customer problem: getting capability into operators' hands faster than the prime contractors can.

Grit and comfort with ambiguity. "Very gritty and gain great amount of breadth and depth in the CS field," wrote one reviewer in May 2026. Another noted "massive amount of diverse tech to work on" and "speed is great." The flip side: "very chaotic and stressful," "constantly changing priority," "tooling and processes struggling to keep up." The company grew from roughly 3,000 to 6,000 people between January and September 2025, per Blind data. That pace breaks process. People who need a runbook before they act do not last.

High ownership, low bureaucracy. Reviewers repeatedly cite "high ownership" and "provable outcomes." The Lattice OS architecture — a software layer that spans air, land, sea, and space domains — demands engineers who can traverse the stack from firmware to front-end without waiting for a handoff. "Excellent people, high ownership, and provable outcomes" is how one October 2025 review summarized it. The trade-off is on-call rotations, weekend pushes before flight tests, and travel to test ranges. "Long hours, a lot of travel, expect to work late night," warned a June 2026 review.

Humility and learning velocity. The "intern to exec" learning culture appears in multiple reviews. It is not performative. The hardware-software integration loop — flight test, fail, patch, fly again — punishes ego. Engineers who defend a design instead of fixing it get sidelined. The company's own blog and newsroom emphasize "challenge orthodoxy in the defense sector" and "reject complacency" as hiring principles, per a February 2025 Paraform analysis of Anduril's process.

Tolerance for organizational friction. The negative reviews are specific and recurring: "unbelievably LOW talent density in some areas, extreme nepotism, leadership that refuses to learn, high turnover, high burnout" (June 2026); "management competence highly variable and org-dependent" (May 2026); "starting to feel more like a big prime" (November 2025); "IPO readiness means more bean counting, central functions are becoming a pain in the ass" (May 2026). Benefits have been cut — free food, healthcare subsidies — as the IPO timeline sharpens. The people who thrive treat this as background noise. They build anyway.

The data suggests a binary outcome. If you measure success by impact per hour, autonomy, and the density of sharp peers, Anduril delivers. If you measure it by predictability, work-life separation, or perks, it does not. The company knows this. Its hiring process, detailed in the previous section, screens explicitly for mission orientation and grit. The reviewers who say "don't work at Anduril" are not wrong for their priorities. They are mismatched.

The poster at the top of this guide wasn't a joke. The question for a candidate is not whether Anduril is "good." It is whether your wiring matches the conditions above.
